AI-ENABLED SUCCESSION PLANNING AND RETENTION INTENTION IN A DIGITALLY ENABLED PRIVATE HIGHER EDUCATION INSTITUTION IN OMAN
Abstract
This study examines how AI-enabled succession planning influences retention intention in a digitally transforming private higher education institution in Oman. It focuses on whether data-informed succession practices can strengthen leadership continuity, improve employee confidence in advancement systems, and support broader human capital goals linked to Oman Vision 2040.A quantitative research design was adopted using a structured questionnaire administered to academic and administrative staff. The analysis employed reliability testing, descriptive statistics, Pearson correlation, and multiple regression to examine the relationships between AI-enabled succession planning, fairness perceptions, leadership development, career path clarity, and retention intention. The results show that AI-enabled succession planning is positively associated with employee retention intention. Among the examined variables, perceived fairness in succession planning demonstrated the strongest relationship with retention intention (r = 0.72, p < 0.01). Career path clarity (β = 0.68, p < 0.01) and leadership development opportunities (β = 0.59, p < 0.01) also emerged as strong predictors. The findings indicate that transparent, merit-based, and analytically supported succession processes can strengthen workforce stability and leadership continuity. At the same time, their effectiveness depends on clear communication, equitable access, and consistent institutional implementation. The study is limited to one private higher education institution in Oman and is based on cross-sectional data, which may restrict broader generalizability. Future research should extend this work through longitudinal and comparative studies across institutions and GCC contexts.The study offers practical guidance for institutional leaders and HR practitioners seeking to design more credible and data-informed succession systems. It highlights the importance of combining AI tools with transparent criteria, visible career pathways, and inclusive leadership development opportunities.
